Abstract

¸ñÀû: º» ¿¬±¸´Â ÀÓ»ó°£È£»çÀÇ Á÷¹«½ºÆ®·¹½º¿Í ±àÁ¤½É¸®ÀÚº»À» ÆľÇÇÏ°í Á÷¹«¹èżº¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â ¿äÀÎÀ» È®ÀÎÇÏ°íÀÚ ½ÃµµÇÑ ¼­¼úÀû Á¶»ç¿¬±¸ÀÌ´Ù.

¹æ¹ý: 500º´»ó ±Ô¸ðÀÇ B Á¾ÇÕº´¿ø¿¡ ±Ù¹«ÇÏ´Â ÀÓ»ó°æ·Â 1³â ÀÌ»óÀÇ °£È£»ç 115¸íÀ¸·ÎºÎÅÍ ÀڷḦ ¼öÁýÇÏ¿´´Ù. ¼öÁýµÈ ÀÚ·á´Â SPSS 27.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÏ¿© ºóµµ¿Í ¹éºÐÀ², Æò±Õ°ú Ç¥ÁØÆíÂ÷, Independent t-test, One-way ANOVA, Scheffe test, Pearson's correlation coefficients, Multiple linear regressionÀ¸·Î ºÐ¼®ÇÏ¿´´Ù.

°á°ú: ´ÙÁßȸ±ÍºÐ¼® °á°ú, ±àÁ¤½É¸®ÀÚº»ÀÇ ÇÏÀ§¿äÀÎ Áß Èñ¸Á(¥â=0.48, p<.001), Á÷¹«½ºÆ®·¹½ºÀÇ ÇÏÀ§¿äÀÎ Áß ±Ù¹«Ç¥ °ü·Ã »çÇ×(¥â=-0.23, p=.005), ÀÇ»ç¿ÍÀÇ °¥µî(¥â=0.20, p=.013)ÀÌ Á÷¹«¹èżº¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â °ÍÀ¸·Î ³ªÅ¸³µ°í, º» ȸ±Í¸ðÇüÀÇ ¼³¸í·ÂÀº 52%(F=13.12, p<.001)·Î ³ªÅ¸³µ´Ù.

°á·Ð: ÀÓ»ó°£È£»çÀÇ ±àÁ¤½É¸®ÀÚº»Àº Á÷¹«¹èżº¿¡ ±àÁ¤ÀûÀÎ ¿µÇâÀ» ¹ÌÄ¡´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù. ÀÓ»ó°£È£»çÀÇ Á÷¹«¹èżºÀ» ³ôÀ̱â À§Çؼ­´Â ±àÁ¤½É¸®ÀÚº»À» °­È­ÇÒ ¼ö ÀÖ´Â ±¸Ã¼ÀûÀÎ ÁßÀç ÇÁ·Î±×·¥ÀÇ °³¹ß, ±³À° ¹× È°¿ëÀÌ ÇÊ¿äÇÏ´Ù. °£È£»çµéÀÌ Èñ¸ÁÀÇ Á߿伺À» ÀνÄÇÏ°í ±àÁ¤½É¸®ÀÚº»À» Àû±ØÀûÀ¸·Î È°¿ëÇÒ ¼ö ÀÖ´Â ±¸Ã¼ÀûÀÎ Àü·«À» ¸¶·ÃÇϱâ À§ÇÑ ³ë·ÂÀÌ ÇÊ¿äÇÏ´Ù. ¶ÇÇÑ ÀÓ»ó°£È£»çÀÇ Á÷¹«½ºÆ®·¹½º °¨¼Ò¸¦ À§ÇÑ Á¶Á÷ Â÷¿øÀÇ ±Ù¹«È¯°æ Á¶¼º°ú Áö¼ÓÀûÀÎ °ü¸®°¡ ÇÊ¿äÇÏ´Ù.

Purpose: This study is a descriptive research study attempted to identify the job stress and positive psychologicalcapital of clinical nurses and to identify the factors that impact job embeddedness.

Methods: Data were collectedfrom 115 nurses with over one year of clinical experience working at a 500-bed B General Hospital. Thecollected data were analyzed with the SPSS 27.0 program using frequency and percentage, mean and standarddeviation, Independent t-test, One-way ANOVA, Scheffe? test, Pearson's correlation coefficients, and multiplelinear regression.

Results: As a result of multiple regression analysis, hope among the sub-factors of positivepsychological capital (¥â=0.48, p<.001), matters related to the work schedule (¥â=-0.23, p=.005) among thesub-factors of job stress, and conflict with doctor (¥â=0.20, p=.013) was found to have an impact on jobembeddedness, and the explanatory power of this regression model was 52.0% (F=13.12, p<.001).

Conclusion: It was found that the positive psychological capital of clinical nurses has a positive impact on jobembeddedness. In order to increase the job embeddedness of clinical nurses, it is necessary to develop, educate,and utilize specific intervention programs that can strengthen positive psychological capital. Efforts should beneeded to prepare specific strategies for nurses to recognize the importance of hope and actively utilize positivepsychological capital. In addition, it is necessary to create an organization-level working environment andcontinuous management to reduce the job stress of clinical nurses.
